Tony Banks and Mike Rutherford both wanted a more commercial sound for the band. Moreover, the departure of Steve Hackett is really the moment that the band stops playing prog and becomes a pop band. Banks specifically didn't like how Peter Gabriel needed a break from the band when his kid nearly died. Phil Collins had no aspirations to be the lead singer, but he sang backup for so long in the band that they asked him to try and they liked him. Phil Collins was the guy in Genesis who maintained the best relationship with Peter Gabriel. Gabriel and Collins played on each other's solo work within a few years. Plus as I said, I don't think Phil gets enough recognition as a drummer (I started out as a drummer myself).
